چکیده

هدف پژوهش حاضر، شناسایی و پیش‌بینی عوامل مؤثر بر انتقال یادگیری به محیط کار است. روش پژوهش کمی است که با کاوش در مطالعات مرتبط با انتقال یادگیری و مبتنی بر روش فراتحلیل انجام شد. مستندات شامل 85 مقاله علمی و طرح پژوهشی از سال 1390 تا 1397 شمسی و از سال 1988 تا 2018 میلادی بوده که از میان آنها 27 سند با چک‌لیست انتخاب پژوهش‌های دارای ملاک‌های درون گنجی به دلیل تطابق با هدف اصلی پژوهش و شاخص‌ها به‌صورت نمونه‌گیری هدفمند انتخاب شد. تجزیه‌وتحلیل داده‌ها با استفاده از نرم‌افزار جامع فراتحلیل (CMA-2) و تفسیر نتایج نیز با بهره‌گیری از سیستم تفسیری کوهن (Cohen) انجام شد.نتایج حاصل از اندازۀ اثر عوامل مؤثر بر انتقال یادگیری نشان داد: «عامل فردی (587/0ES=)1»، «عامل آموزشی (520/0ES=)» و «عامل سازمانی(448/0ES=)» بیشترین تأثیر را بر انتقال یادگیری داشته‌اند و مؤلفه‌های استعداد فردی، طراحی انتقال و بازخورد عملکرد با بیشترین اندازۀ اثر به‌عنوان مهم‌ترین و مؤلفه‌های خودکارآمدی عملکردی، محتوای آموزشی مرتبط و مقاومت در برابر تغییرات، کمترین اندازۀ اثر و کم‌اهمیت‌ترین مؤلفه‌های مؤثر در انتقال یادگیری به محیط کار بودند. نتایج نشان داد توجه به عوامل فردی و آموزشی، تأثیرگذاری مثبت و قوی در افزایش انتقال یادگیری به محیط کار خواهد داشت.

چکیده [English]

The purpose of this study was to identify and predict the factors affecting learning transfer to the workplace. The research method is descriptive-analytical carried out by exploring studies which were related to learning transfer based on meta-analysis method. Documentation included 85 scientific articles and research projects from 1390 to1397 solar and from 1988 to 2018, of which 27 documents were selected through a checklist of research with intrinsic criteria owing to their conformity with the main purpose of the study and the indicators were selected through purposeful sampling.Data analysis was performed using Comprehensive Meta-Analysis Software (CMA-2) and results were interpreted using Cohen's interpretive system. The results of measuring the effect of factors affecting learning transfer showed that "Individual factor (ES = 0.578)", "Educational factor (ES = 0.520)" and "Organizational factor (ES = 0.448)" had the most effect on learning transfer.Also, individual talent, transfer design and performance feedback components were reported with the most effect size were noticed as the most important.However, performance self-efficacy, training contents and resistance to change showed least effect size, and revealed the least important effect on the learning transfer to the workplace. The results showed that attention to individual and educational factors would have a positive and strong effect on increasing learning transfer to the workplace.
